So, in my opinion, the ideal group home would first ensure enough staff members on each floor to provide thorough care. I think it would be best to have at least three staff members—and ideally four or five—on duty during the daytime shifts from early to late. It is true that it may be desirable for all staff to have strong caregiving skills, but it might not be very interesting if everyone is equally skillful. From the residents’ perspective, it may actually be less boring to have some staff who are not especially good at care work than to have all staff perform everything efficiently. I think it would be enjoyable for the residents if, after watching an unskilled care worker struggle with a knife, they took it away and began peeling a daikon radish themselves, showing off a special technique like katsura-muki. So, I believe it is fine to have a variety of care workers. It can even be good if some of them are not especially nice, and also if some are not particularly skilled at their jobs. As I mentioned earlier, for staff who have just started working in the field of elderly care and do not yet know much about their job, simply having them stay on the floor with the residents can greatly increase the freedom of what other staff members are able to do. The presence of staff who are not especially kind may even make other staff appear more likable to the residents, which could ultimately make their jobs easier than before. Before excluding a care staff member just because other staff members do not like them, I think it is important to consider the overall impact they have on the work of the rest of the team on the floor. I believe that every staff member, whether skilled or not, has their own role to play.

というわけで、私が考える理想的なグループホームとは、まず第一に、しっかりとした介護ができるように、十分な数の職員がフロアに配置されていることだろうと思います。早番から遅番までの日勤帯の間で、少なくとも3人、欲を言えば4〜5人ぐらいが勤務に入ることができれば理想的だと思います。確かに、職員が皆、熟練した介護技術を持っていることが望ましいかもしれませんが、でも、みんなが皆熟練した介護技術を持っていたら面白くないかもしれません。と言いますのは、利用者にしてみれば、なんでもテキパキと仕事をこなせるような人よりも、あまり仕事ができないぐらいの人がいてくれた方が退屈しなくて済むのではないかと思うからです。ちょっと貸してみなさいといって、職員から包丁を取り上げて、大根の桂剥きなんてやりだしてしまったら、利用者にとっても楽しいのではないかと思います。なので、介護職員は、むしろいろいろな人がいていいのではないかと思います。なかには、あまり感じが良くない人もいていいのではないかと思いますし、あまり仕事ができない人がいてもいいのではないかと思います。前にも述べましたが、介護職になりたてで、あまり仕事がわからない人には、フロアで利用者とともに一緒にいてくれるだけで、他の職員ができる仕事の自由度が大幅に増加するわけですし、感じが悪い人がいてくれるおかげで、利用者による他の職員の好感度が相対的に上がることになって、結果として他の職員の仕事が以前よりもやりやすくなるかもしれないわけです。職員のことが気に入らないからといって排除してしまう前に、フロアにおける他の職員の仕事に与える影響を、トータルして考えてみると、どのような職員であってもその人なりの役割というものがあるのではないかと思います。
